Training effectiveness measurement: baseline, re-measure at 90 days, report movement
By Bodhih Training Solutions, Bengaluru · UpdatedThe short answer
Bodhih measures training effectiveness by scoring each person on named competencies before training, having them practise on their own work, re-measuring at 90 days and reporting the movement. Scores sit on a 0–100 Competency Spine in five bands; movement under 8 points is reported as “held steady”. The Bodhih LMS turns this into a competency-movement report by person and team.
Why do completion rates not prove training worked?
Completion shows attendance. Satisfaction scores show the session was liked. Neither shows that anyone does their job differently. To claim effectiveness you need a measure of the skill before and after, on the same scale, with enough time between for the change to show up in work.
What is the Bodhih measurement method?
Five steps, used in every Applied AI course and reported in the LMS through the competency-movement report:
- Measure a competency before training with a diagnostic
- Train against that competency, not against a topic list
- Grade practice on the learner’s own work, reviewed by a person
- Re-measure at 90 days with the same diagnostic
- Issue a credential that states movement, not attendance
How is a competency scored?
The Competency Spine has 32 competencies, each with a code such as SPN.1.1 Written Clarity, scored 0–100. It is published openly at /competency-framework under CC BY 4.0, so you can use it in your own frameworks.
| Band | Score range |
|---|---|
| Aware | 0–19 |
| Applying | 20–39 |
| Independent | 40–59 |
| Advanced | 60–79 |
| Expert | 80–100 |
How does this map to the Kirkpatrick model?
A rough mapping for L&D teams who report against Kirkpatrick:
| Kirkpatrick level | What it asks | Bodhih evidence |
|---|---|---|
| 1. Reaction | Did they value it? | Feedback forms |
| 2. Learning | Did they learn it? | Graded portfolio and exam |
| 3. Behaviour | Do they work differently? | Work products on their own tasks and the 90-day re-measure |
| 4. Results | Did the business gain? | Your own business metrics, read alongside competency movement |
Which tools support this?
The competency-movement report is part of the Bodhih LMS Scale plan (₹8,90,000 a year plus GST, up to 1,000 seats). For broader pre and post measurement, AssessAll, a sister company, offers more than 250 assessments. Jobulary, another sister company, turns results into individual development plans and is launching with a free demo.

Questions people ask next
How do you measure training effectiveness?
Measure the target skill before training, train against it, then measure the same skill again after enough time for it to show in work, typically 90 days. Report the movement by person and team, and read it alongside business metrics. Completion and satisfaction alone do not show effectiveness.
What does “held steady” mean in a Bodhih report?
Movement of fewer than 8 points on the 0–100 scale between the baseline and the re-measure is reported as “held steady” rather than as improvement. This stops small changes, which may be measurement noise, from being presented as progress.
Can we use the Competency Spine in our own framework?
Yes. The Competency Spine is published openly at /competency-framework under a Creative Commons Attribution 4.0 licence. You can adapt it with attribution, and map your existing competencies to its 32 codes. A practical start is to map only the competencies your priority programmes target.
Why re-measure at 90 days rather than at the end of the course?
A test at the end of a course measures short-term recall. At 90 days, people have had time to apply the skill, or to forget it. The later measure is a fairer signal of whether the training changed how they work.
Which LMS plan includes the competency-movement report?
Competency reporting is part of the Scale plan, ₹8,90,000 a year plus GST for up to 1,000 seats, and of Enterprise. Lower plans include saved and scheduled reports and CSV export of completions and scores.
Does this help calculate training ROI?
It gives you the middle of the chain. Competency movement shows the skill changed; your own business data shows whether results moved. Together they support an ROI estimate, though Bodhih does not claim a figure on your behalf.
